Hi! At Kognitiv each person has three goals - a product development goal (like learn a new area in Workday), a company development goal (write a blog post for our website), and a personal goal (mentor a more junior consultant). All of these goals are ultimately aligned with corporate goals and are worked on throughout the year. In terms of motivation, I have shared files with each of my team members where we track "wins" like a successful project go-live, development of an offering or glowing feedback from a client. In that same file is the job description of the next role above them and as we track these "wins" we mark off requirements that they have accomplished. This motivates the team to keep working towards the next level while helping the company grow and succeed.
